Abstract
Bu çalışmanın amacı duygusal emek ve alt boyutları ile işten ayrılma niyeti arasındaki ilişkide etik iklim algısının düzenleyici rolünü incelemektir. Çalışmada bu ilişkiler yapısal eşitlik modellemesi ile test edilmiştir. Çalışmanın örneklemini Türkiye'de kamu ve özel sağlık sektöründe çalışan hekimler oluşturmaktadır. Bu doğrultuda 451 hekimden elde edilen verilerle analizler tamamlanmıştır. Yapılan analizler sonucunda duygusal emek ile işten ayrılma niyeti arasındaki ilişkide etik iklim algısının düzenleyici etkisinin bulunmadığı görülmüştür. Ancak etik iklim algısının düzenleyicini rolünün duygusal emeğin alt boyutlarında farklılaştığı görülmüştür. Yüzeysel ve derin davranış ile işten ayrılma niyeti arasındaki ilişkide etik iklim algısını düzenleyici etkisinin bulunduğu görülmüştür. Ancak doğal/samimi davranış ile işten ayrılma niyeti arasındaki ilişkide etik iklim algısı düzenleyici bir etki göstermemiştir. Ayrıca kamu ve özel sektör bağlamında ele alındığında kamu sektöründe etik iklim algısının daha yüksek olduğu ve kamu çalışanlarının daha çok yüzeysel davranış sergileme eğilimde olduğu gözlenmiştir.
The aim of this study is to examine the moderating role of ethical climate perception in the relationship between emotional labor and its sub-dimensions, and intention to leave the job. These relationships were tested using structural equation modeling. The sample consisted of physicians working in the public and private healthcare sectors in Turkey. Data from 451 physicians were collected for analysis. The results showed that ethical climate perception had no moderating effect on the relationship between emotional labor and intention to leave the job. However, the moderating role of ethical climate perception differed among the sub-dimensions of emotional labor. Ethical climate perception was found to have a moderating effect on the relationship between superficial and deep behavior and intention to leave the job. However, ethical climate perception did not show a moderating effect on the relationship between natural/sincere behavior and intention to leave the job. Furthermore, when considering the public and private sectors, it was observed that ethical climate perception was higher in the public sector, and public employees tended to exhibit more superficial behavior.
